경력단절 후 재취업한 여성의 직업소명과 주관적 경력성공의 관계: 프로티언 경력태도와 일 자유의지의 매개효과

Abstract

본 연구는 경력단절 후 재취업한 여성을 대상으로 직업소명이 주관적 경력성공에 미치는 영향을 파악하고, 프로티언 경력태도와 일 자유의지가 직업소명과 주관적 경력성공 간의 관계에서 순차적 매개역할을 하는지 검증하고자 하였다. 이를 확인하기 위해 조사 시점을 기준으로 경력단절 경험이 있으며 현재 고용을 유지하고 있는 기혼여성을 대상으로 온라인 설문을 실시하여 총 261명의 자료를 분석하였다. 결과 분석을 위하여 SPSS 20.0 및 SPSS PROCESS Macro를 사용하였으며, 부트스트래핑 방법을 활용하여 간접효과의 유의성을 검증하였다. 본 연구의 결과를 요약하면 다음과 같다. 첫째, 주요 변인 간 상관분석 결과 직업소명, 프로티언 경력태도, 일 자유의지, 주관적 경력성공은 모두 정적 상관이 나타났다. 둘째, 직업소명과 주관적 경력성공 관계에서 프로티언 경력태도는 매개하는 것으로 나타났다. 셋째, 직업소명과 주관적 경력성공 관계에서 일 자유의지는 매개하는 것으로 나타났다. 넷째, 프로티언 경력태도와 일 자유의지는 직업소명과 주관적 경력성공 사이에서 순차매개하는 것으로 나타났다. 본 연구의 의의는 다음과 같다. 첫째, 경력단절여성의 직업소명이 주관적 경력성공에 미치는 심리적 기제에 대한 시사점을 제공하여 주관적 경력성공을 향상시키기 위한 보다 구체적인 개입 변인에 대한 함의를 제공하였다는데 의의가 있다. 둘째, 최근 각 변인들이 해외를 중심으로 활발한 연구가 이루어지고 있음을 미루어볼 때, 경력단절여성을 대상으로 직업소명, 프로티언 경력태도, 일 자유의지, 주관적 경력성공 간의 관계를 탐색하였다는데 의의가 있다. 셋째, 오늘날 경력단절여성들이 추구하는 경력성공을 성취하기 위한 경력태도를 검증하였다는 점과 여성과 기업 모두에게 새로운 경력관리 방향을 제안하였다는 점에서 의의가 있다. 넷째, 다양한 직업군을 대상으로 한 외국의 소명연구와 달리 진로 관련 주제, 청소년, 봉사직군으로 한정된 국내의 소명연구 범위를 확장시켰다는데 의의가 있다. 본 연구결과를 바탕으로 주요 시사점과 제한점 그리고 후속 연구를 위한 제언에 대해 논의하였다.

주요어: 경력단절여성, 재취업, 직업소명, 주관적 경력성공, 프로티언 경력태도, 일 자유의지 |The purpose of this study is researching on relationship among vocational calling, protean career attitude, work volition and subjective career success, also figuring out the sequential mediating effects of protean career attitude and work volition between vocational calling and subjective career success of women who were reemployed after career interruption. To confirm this, 261 women who were reemployed after career interruption were surveyed online. To examine the relationship between the variables, we used the PROCESS macro program (model 6) from SPSS and Hayes, and verified the significance of the indirect effect by using the bootstrapping method. The results of this study are summarized as follows. First, vocational calling, protean career attitude, work volition and subjective career success all showed a positive correlation. Second, in the relationship between vocational calling and subjective career success, protean career attitude had a mediating effect. Third, in the relationship between vocational calling and subjective career success, work volition had a mediating effect. Fourth, it was found that the sequential mediating effect of protean career attitude and work volition was significant in the relationship between vocational calling and subjective career success. The significance of this study are summarized as follows. First, it is meaningful that it provided implications for specific variables to enhance the subjective career success of career-interrupted women. Second, it is meaningful to explore the relationship between vocational calling, protean career attitude, work volition, and subjective career success for career-interrupted women. Third, it is meaningful because it verified career attitudes pursued by career-interrupted women and proposed new career management directions for women and companies. Fourth, unlike foreign calling studies on various vocational groups, it is meaningful to expand the scope of calling research in Korea, which is limited to career-related topics, teenagers, and volunteer workers. Throughout these results, the main implications, limitations, and suggestions for subsequent research were discussed.
