dc.description.abstract본 연구는 국내 의료·바이오기업 구성원들이 인식한 진성리더십이 자기주도학습 능력 및 조직유효성에 미치는 영향과 이들 간의 관계에 있어서 긍정심리자본의 매개역할을 살펴봄으로써 진성리더십의 발현이 구성원들의 긍정적 정서와 성과로 이어지는 메커니즘을 실증적으로 규명하고 진성리더십 개발의 시사점을 제시하고자 하였다. 이를 위해 국내 C의료·바이오그룹 구성원들을 대상으로 설문 조사를 실시하였고, 총 266부가 유효 자료로 활용되었다. 이 연구에서는 측정도구의 타당도를 확보하기 위해 Two Step Approach에 따라 각 변수별로 측정도구의 타당도를 검증하여 단일 차원임을 확인하고, 변수별 하위 요인을 측정 변수화하여 구조방정식 모형분석에 사용하였다. 연구 결과 진성리더십, 긍정심리자본, 자기주도학습 능력 및 조직유효성은 상호 정적인 상관관계를 갖는 것으로 나타났다. 그리고 진성리더십이 긍정심리자본, 자기주도학습 능력과 조직유효성에, 긍정심리자본이 자기주도학습 능력과 조직유효성에 정적인 영향을 미치며, 긍정심리자본은 진성리더십과 자기주도학습 능력, 그리고 조직유효성의 관계를 매개하는 것으로 나타났다. 이상의 연구결과를 토대로 진성리더십 개발, 긍정심리자본, 자기주도학습 능력 및 조직유효성 향상을 위한 이론적 논의와 실천적 시사점을 제시하였다.The purpose of this study was to investigate the effects of the leader`s authentic leadership perceived by the members of medical and bio companies in the nation on their self-directed learning ability and organizational effectiveness, as well as the mediating roles of psychological capital in relations between them. The study also aimed to empirically demonstrate the mechanism of the exercise of authentic leadership leading to the positive emotions and performance of members and offer some implications for the development of authentic leadership. For those purposes, the investigator conducted a survey with the members of C, a Korean medical and bio group, and obtained total 266 valid questionnaires. In an effort to secure the validity of measuring instruments, the study tested their validity by the variables according to the two-step approach, confirmed that they were in a single dimension, and turned the subfactors of the variables into measuring variables and used them in the analysis of structural equation model. As a result, there were mutually positive correlations among authentic leadership, psychological capital, self-directed learning ability, and organizational effectiveness. Authentic leadership had positive impacts on psychological capital, self-directed learning ability, and organizational effectiveness; psychological capital had positive influences on self-directed learning ability and organizational effectiveness; and psychological capital played a mediating role among authentic leadership, self-directed learning ability, and organizational effectiveness. Based on those findings, the study provided theoretical discussions and practical implications to enhance authentic leadership development, psychological capital, self-directed learning ability, and organizational effectiveness.en_US
