Abstract
Purpose: This study examines the influence of authoritarian leadership on unethical pro-organizational behavior and explored how it is controlled by crisis awareness as a situational factor in these relationships. Authoritarian leadership is the leadership that has driven Korea's economic growth, and crisis awareness is an important concept as the first start of change management. Although corporate ethical management activities have been practiced for a long time, unethical behavior of various companies including distribution companies is prevalent. The concept of unethical pro-organizational behavior was announced to explain the reason for the unethical behavior of various companies by Umphress et al. in 2010. Research design, data, and methodology: According to prior research, three hypotheses were established and a survey was conducted of 355 employees of domestic companies. Next, a frequency analysis, exploratory factor analysis, confirmatory factor analysis, and correlation analysis were conducted to examine whether data are valid to predict the model. Finally, a structural equation modeling technique was employed to empirically test the hypotheses. Results: Authoritarian leadership had a positive (+) effect on unethical pro-organizational behavior. Crisis awareness can be divided into the crisis severity and the crisis accountability. When a crisis occurs in the organization, the crisis severity had a positive (+) moderating effect and the crisis accountability had a negative (-) moderating effect on the relationship between authoritarian leadership and unethical pro-organizational behavior. Conclusions: The results of this study show that in order to minimize corporate damage caused by unethical pro-organizational behavior to business practitioners, it is necessary to reduce the level of authoritarian leadership that has played a role as the driving force of Korea's economic growth. In order to actively respond to rapid changes in the business environment, there must be a healthy awareness of crisis, but it can result in unethical pro-organizational behavior if it is perceived too seriously.
