이직으로 행복해지는가? KLIPS를 이용한 이직 전후 직무만족의 변화 분석

Abstract

본 연구는 1~15차 한국노동패널의 개인용 설문 데이터와 직업력 데이터를 이용하여 이직 전후 직무만족의 차이가 통계적으로 유의한지 검증하였다. 본 연구의 주요 결과는 다음과 같다. 첫째, 시간불변의 측정되지 않은 개인특성과 통제변수들의 영향을 통제한 후에 계속근무자의 직무만족에 비해 이직자의 이직 직후의 직무만족은 통계적으로 유의하게 높게 나타났다. 그러나 이직 전 2년간, 그리고 이직 후 2년 차의 이직자 직무만족은 계속근무자에 비해 낮은 것으로 나타났다. 둘째, 자발적 이직자의 직무만족 변화가 전체표본의 분석결과와 유사하였으나 비자발적 이직자의 직무만족 변화는 통계적으로 유의하지 않았다. 이는 Boswell, Shipp, & Payne(2009)이 보고한 입사 초기 직무만족이 증가(허니문 효과)하지만 이후 감소(행오버 효과)하는 결과와 유사하며, 특히 행오버 효과가 계속근무자에 비해 이직자에게서 더 크게 나타날 수 있음을 시사한다.

This study examines the change in job satisfaction of job leavers before and after the job change, using the 1-15 Korean Labor & Income Panel Study. The main results are as follows. First, after controlling for unmeasured time-invariant individual characteristics, job leavers’ job satisfaction compared to job stayers’ significantly increased only on the first year of the job change; their job satisfaction for the two years before and on the second year of the job change were lower than job stayers’ job satisfaction. Second, while the identical pattern is found for the voluntary job leavers’ job satisfaction, no significant changes were found for the involuntary leaver’s job satisfaction. The results were consistent with those of Boswell, Shipp, & Payne(2009), indicating that job satisfaction increased at the early stage of job experience(i.e., the honeymoon effect) and decreased at the later stage(i.e., the hangover effect). It is implied that the hangover effect would be greater for the job leavers than the job stayers.
