직무현장 기반의 대졸취업자 소통역량 측정 모델

Abstract

본 연구의 목적은 산업체 등 조직현장의 요구를 기반으로 하여 직업기초역량으로서의 소통역량 측정도구를 개발하는 것이다. 최근까지 소통역량을 측정하는 다양한 노력이 전개되어 왔으나, 대체로 대학에 재학 중인 학생들의 소통 역량을 자기보고식으로 측정하여 왔다. 이와 달리, 본 연구에서는 직무수행 맥락에서 소통역량 모형을 구성하고, 대학 졸업 후 취업자들이 자신이 속한 조직의 구성원으로부터 소통 역량을 평가받도록 하는 방법으로 소통 역량을 측정하였다. 본 연구에서는 H 대학교 졸업생에 대한 평가를 시행하였으며, 대학원의 경우 지도교수 및 동료 대학원생이, 기업 및 공기업의 경우 직장상사 및 동료들이 측정에 참여하였다. 문헌고찰을 통해 소통역량과 그 구성요인이 조작적으로 정의된 후, 두 차례에 걸친 전문가 그룹 인터뷰 분석을 통해 내용타당도가 검증되었다. 내용타당도를 통해 확인된 이론 모델은 탐색적 요인 분석에 의한 가설모델, 즉 측정모델로서 확립되었고, 최종적으로 교차타당도 검증일환으로서 측정모델 대한 확인적 요인분석이 수행되었다. 탐색적 요인분석에서는 전체 응답자(n=425) 중, 대학원 진학자를 평가한 해당 지도교수 및 동료 학생 자료(n=135)가 사용되었고, 교차 타당도 검증을 위한 확인적 요인분석에는 일반기업체/공공기관 취업자를 평가한 상급자 및 직장동료 자료(n=290)가 활용되었다. 탐색적 및 확인적 요인분석 결과, 내용타당도로 확립된 3요인 모델과 15개 문항이 소통역량을 타당하게 측정함을 지지하였다. 조직현장 적합성을 반영한 본 연구의 소통역량 모델은 대졸취업자의 소통역량을 현장 조직 기반 상사/동료의 평가를 통해 측정하였다는 점에서 의의를 가진다. 본 연구에서 타당화된 소통역량 진단도구를 통해, 대학은 직업기초역량 교육의 효과성을 검증할 수 있고, 조직은 구성원들의 상호작용적 소통역량이 개인 및 조직의 성과에 미치는 영향을 실증적으로 분석할 수 있을 것이다.This study aimed to develop a model of field-based communication competency and to validate an instrument that was designed to measure communication competency. Unlike previous instruments, this study developed a scale to be evaluated by college graduates’ superiors and colleagues in order to measure their communication competency. First of all, the literature on communication competency was reviewed and the construct was operationalized. A series of Focus Group Interviews with competency and HRD field experts were conducted. Then a model of communication competency with three sub-constructs was identified and a pool of 15 items was developed to measure encoding, decoding, and interaction. Exploratory and confirmatory factor analysis were conducted using a dataset that was collected from 135 college graduates studying in graduate schools and 290 college graduates working in organizations. Results suggest that the communication competency instrument was reliable and valid. If the factor structure of this scale is consistently found to be valid in subsequent studies, it can be used to evaluate effectiveness of college education in terms of core competences and to analyse effects of communication competency on organizational performance with empirical research.
