- 지금까지는 의도하여 계획한 학교조직 변화나 개혁정책 집행 과정에서 교장의 변화촉진 리더십과 교사의 직무만족 간의 관계를 연구한 사례는 찾아 볼 수 없었다. 이러한 맥락에서 본 연구 초점은 계획적으로 학교변화를 추진하고 있는 마이스터고와 일상적으로 계속적인 변화를 추구하고 있는 특성화고를 토대로 학교장의 변화촉진리더십과 교사의 직무만족 간의 관계를 조사하는 것이었다. 특히, 학교조직의 핵심 구성원인 교사의 직무만족에 미치는 영향성을 보다 더 면밀히 분석하기 위해 교사 개인수준의 배경변인과 학교-교장수준의 배경변인을 동시에 고려하는 HLM분석을 수행하였다. 연구 대상자는 교육과학기술부가 2008년도 말과 2009년도 초에 추진한 마이스터고 프로젝트 사업에 참여한 37개 중등직업교육기관에 근무하는 1,152명의 정규교사 이었다. 연구결과에 따르면, 중등직업교육학교의 교사들은 자기학교 교장선생님이 단순히 소극적인 반응자적 리더십 스타일 보다는 적극적으로 변화를 주도하고 집행하는 선도자적 리더십 스타일이라고 평가할 때 직무만족이 더 높다는 것을 보여주었다. 아울러 정부의 개혁정책을 통해 학교변화를 계획적으로 추진하는 마이스터고등학교 소속 교사가 그렇지 아니한 일반 특성화 고등학교 소속 교사 보다 더 높은 직무만족을 보여주고 있음을 발견할 수 있었다.Until recently, there has been a paucity of empirical study of teacher job satisfaction based on a specific school innovation or change policy. In this vein, the focus of the study is on examining the impact of a principal leadership style of facilitating change on teacher job satisfaction by comparing the Meister schools with comprehensively planned international change to the vocational high schools with continuous change. Specifically, to examine the unobserved characteristics of schools and principals that affect the extent of teacher job satisfaction, HLM analysis was conducted to the estimated effects of principal’s leadership style of facilitating change as predictors at both the teacher level and the group level. The participants were 1,152 full time teachers working for 37 vocational senior secondary schools which had the documented application for participating in the government-initiated reform policy, the Meister school project. The findings of the study revealed that principal’s leadership style as an Initiator or a Manger, rather than a Responder leads to a higher level of teachers` job satisfaction. In addition, the teachers who work for the Meister schools participating in the government-driven reform show a higher level of their job satisfaction than the teachers of general vocational high schools.
