학교장의 교사전문성 향상 촉진 행위의 효과에 대한비교문화적 재조명: 권력거리와 개인주의 문화차원을 중심으로

Abstract

본 연구는 학교장의 교수지도성 효과가 국가의 문화적 맥락에 따라 상이한 양상을 보일 가능성을 실증적으로 검토하기 위한 하나의 탐색적 시도로서, 학교장 교수지도성 행위의 핵심항목인 교수전문성 향상 촉진 행위가 교사의 효능감에 미치는 영향을 비교문화적 관점에서재조명하였다. 이를 위해 Hofstede의 문화차원 국제비교 데이터와 OECD의 교수학습 국제조사(TALIS) 데이터를 결합하여 21개국에 걸친 방대한 자료를 구성한 뒤 위계선형모형을 통해이를 분석하였다. 분석 결과, 학교장의 교수전문성 향상 촉진 행위가 교사의 효능감에 미치는영향은 국가 간 편차를 보였으며, 이러한 편차는 상당한 정도로 각국의 문화적 권력거리 및문화적 개인주의 수준과 같은 사회의 문화적 맥락의 함수인 것으로 나타났다. 이러한 결과는기존의 영미문화권 기반 지도성 이론의 외현을 건설적으로 확장할 수 있는 보다 종합적인 관점의 정교화 필요성을 시사한다. This study examined the possibility that principal leadership effectiveness significantly varies depending on national cultural contexts across countries. As an exploratory endeavor in this direction, this study focused on principals behavior to inform teachers about possibilities for updating their knowledge and skills – a central aspect of instructional leadership. Special analytic attention was given to how the same behavior of principals would yield varying effects on teacher efficacy depending on national cultural contexts. Data for the study were prepared by linking Hofstede s cultural comparison data to OECD s Teaching and Learning International Survey data. As a result, multi-level data for 21 countries were analyzed based on hierarchical linear modeling. The results indicated that considerable variation existed between countries in terms of principal leadership effectiveness. Further, a large part of such variation was systematically explained by cultural variables – power distance and individualism. The findings of this study sheds light on the quest for cross-cultural comparative analyses of educational leadership as they can provide useful insight into how to expand and enrich our perspectives on leadership and its effectiveness in school settings.
