관계형 리더가 지식공유에 미치는 영향: 팀 신뢰의 매개효과와 조직기반자존감의 조절효과

Abstract

본 연구는 중국 직장인을 대상으로 관계형 리더십과 지식 공유 행위를 중심으로 하고 사회 교환 이론, 자기 일치성 이론, 행위적 탄력성 이론 등 관련 이론을 통해 연구 모델을 구축했다. 구체적으로, 본 연구는 관계형 리 더가 팀내 지식 공유 행위에 어떠한 영향을 미치는지, 그리고 팀 신뢰의 중 개 효과와 조직 자존심의 조절 효과에 대해 초점을 두고 연구를 진행하였다. 분석 결과에 의하면 관계형 리더는 팀 신뢰에 긍정적인 영향을 미쳤고 팀 신뢰는 팀내 지식 공유 해위에 긍정적인 영향을 미쳤으며, 팀 신뢰는 관 계형 리더가 팀 내 지식 공유 행위에 영향을 미치는데 있어서 완전매개효 과가 있는 것으로 확인되었다. 또한 조직기반자존감은 팀 신뢰와 팀내 지식 공유 행위 간의 관계를 조절하는 것을 발견했다. |This study takes Chinese office workers as the object, focuses on relational leadership and knowledge sharing behavior, and constructs a research model through social exchange theory, self consistency theory, behavior elasticity theory and other related theories. Specifically, this study focuses on the impact of relational leadership on knowledge sharing behavior within the team, as well as the mediating effect of team trust and the regulatory effect of organizational-based self-esteem. The results show that relationship leadership has a positive impact on team trust, team trust has a positive impact on knowledge sharing within the team, and team trust has a complete mediating effect on the impact of relationship leadership on knowledge sharing behavior within the team. In addition, it is also found that organizational-based self-esteem regulates the relationship between team trust and knowledge sharing behavior within the team.
