Abstract
In the face of the 4th industrial revolution, businesses have recently gone through the advancement of numerous smart technologies as well as fast changes in the industrial structure. Innovation is becoming increasingly fundamental element for businesses for the adaptation into these quick changes and keep up with the times. Many studies on innovation of corporation have previously been undertaken since innovation is crucial to all enterprises, including family and non-family businesses, but it is true that the majority of them focus on the outcomes and differences of innovation. Furthermore, there were more research on managerial performance and innovation performance than on the process of innovation in comparison studies between family and non-family businesses. As a result, this study was fulfilled with the purpose of investigating the process of innovation inside family businesses in greater depth, as well as the differences in outcomes based on the innovation initiators. The comparison with non-family companies, variances in the process of promotion depending on the innovation initiators, and the impacts of characteristics of successors on innovation were investigated in this study through the analysis of the process of promoting innovation by family businesses. A qualitative method was first undertaken to assess the total process of innovation in family businesses according to the innovation initiator, followed by mixed methods research to set up and analyze a quantitative research model. Eisenhardt's method was chosen to discover solutions to study questions in qualitative research. Research 1 qualitative study, a total of 30 interviews were held with the innovation initiators within the family business, that is, executives, heirs, and employees, to explore the innovation course and traits of each innovation initiator, and the findings were deduced. In the case of quantitative research in Research 2, a research model was set up based on the findings of qualitative research, and the study was done with a focus on the successors, who are well-suited to reflect the features of family businesses. A question investigation of the successors to 164 family businesses was done. The following are the study's final conclusions. First, the gap between the innovation process and the results was discovered, according to the family business's innovation initiator. Due to variances in viewpoint and attitude, each innovation initiators who are CEO, successor, and employee occurred difference in the process of propelling innovation, which immediately influenced the category and success or failure of innovation. The CEO and heirs were found to push long-term innovation for the firm with a sense of ownership, whereas workers prosecuted short-term innovation for individual performance. As well, successors proactively and subjectively propelled innovation with the CEO's assistance and support, on the other hand, workers were typically passive owing to fear of failure and rejection, as well as the load of increasing task, and promoting innovation under the CEO's leadership. Second, depending on the innovation initiator, the features of innovation type or size varies. Major choices and innovations in family businesses were found to be comparable to those in non-family businesses in that they were made by CEOs, and that CEOs promoted the majority of the costly and time-consuming technical breakthroughs (types) and major-level innovations (scale). On the other side, in type of innovation, although most successors and workers fostered product and organizational innovation there were numerous occasions when the successor pushed larger-scale innovation than the employees. Third, in the process of innovation, there was a difference in the perception and perspective of the innovation initiator, that is, the CEO, successor, and employee. It can be divided into family members (CEO, successor), non-family members (employees), CEOs and employees (successors, employees), and it can be seen that there are differences in the process of promoting innovation and in terms of innovation. In order to solve the problems caused by these differences in perspectives, it is necessary to think about changes in the work environment or transition to the decision-making process. Fourth, the type diversity and size of innovation is influenced by the successor's work experience and expertise. Because the successor had greater work experience and knowledge, as well as a deeper grasp of the firm and industry, the company was able to identify necessary innovation sorts and promote it more economically and effectively. Fifth, intimacy with members of the organization, that is, intimacy with CEOs and employees, affects management performance. The better the relationship with the manager, the more available resources can be utilized based on the CEO's support and support, and by promoting long-term innovation, a high level of innovation and a wide range of innovations can be achieved. In addition, good relationships with employees can lead to employees' help and cooperation in implementing innovation, and based on this, they can produce good results. Sixth, the successor's innovation is the most essential factor influencing the type diversity, scale, and management performance of innovation. This is because the greater the tendency to try for development and to seek change in order to produce new goods, services, and processes, means the more active they are in pushing innovation. The importance of this research is as follows: First, variations in the process and outcomes of innovation were examined in relation to family business initiators. Rather than only concentrating on the outcomes of innovation, this study investigated variations based on the process and subject of innovation, and further research findings were generated by splitting them into 'CEO and employee (successor)', 'family member and non-family member'. Second, via further quantitative study on successors that distinguish family firms from non-family enterprises, the impact of successor traits on the kind, scale, and performance of innovation was investigated. This research looked at the impact of successor features rather than innovation result or succession key figure. The following are the study's boundary and recommendation for the future research. First, while differences in the process and outcomes of innovation were examined for members of a family business, they were not examined equally for members of a non-family business, therefore it is only feasible to estimate, but a direct comparison is impossible. Second, because only additory quantitative studies on successors were undertaken, the effect of the CEO's and workers' traits could not be confirmed. There is necessity for the future study to examine the differences between the successors and the workers by assessing the CEO and staff traits, as well as perform follow-up studies on how they affect the company's innovation.| 최근 기업들은 4차 산업혁명을 맞이하여 다양한 스마트 기술의 발전과 빠른 산업구조의 변화를 겪고 있다. 이러한 빠른 변화에 적응하고 시대의 흐름을 따라가기 위해서 기업들에게 혁신은 더욱 더 필수적인 요소가 되고 있다. 혁신은 가족기업과 비가족기업을 막론하고 모든 기업들에게 중요하기 때문에 기업의 혁신과 관련된 수많은 연구가 이미 이루어졌지만 대부분 혁신의 결과와 차이에 대한 연구가 많은 것이 사실이다. 또한, 가족기업과 비가족기업의 비교 연구에 있어서도 혁신의 과정보다는 경영 성과나 혁신 성과에 대한 연구들이 많았다. 따라서 본 연구를 통해 가족기업 내 혁신의 과정에 대해 심층적으로 분석하고, 혁신의 주체에 따른 결과의 차이를 분석하고자 연구를 수행하였다. 본 연구에서는 가족기업이 혁신을 추진하는 과정에 대한 분석을 통해 비가족기업과의 비교, 혁신 주체에 따른 추진과정의 차이, 후계자의 특성이 혁신에 미치는 영향들에 대한 연구를 진행하였다. 연구를 진행함에 있어 1차적으로 혁신 주체에 따른 가족기업 내 혁신의 전반적인 과정 분석을 위한 정성연구를 진행한 뒤, 2차적으로 정량연구 모델을 설정하고 분석을 수행하는 혼합방법연구(Mixed Methods Research)를 실시하였다. 정성연구의 경우 연구 질문에 대한 해답을 찾기 위해 Eisenhardt의 방법론을 선정하였다. 연구1 정성연구에서는 각 혁신 주체에 따른 혁신 과정과 특성을 알아보고자 하였기에 가족기업 내 혁신주체 즉, 경영자와 후계자, 직원을 대상으로 총 30명의 인터뷰를 진행하였고 결과를 도출하였다. 연구2 정량연구의 경우, 정성연구 결과를 바탕으로 연구 모형을 설정하였고, 가족기업의 특징을 잘 나타낼 수 있는 후계자에 초점을 맞추어 연구를 진행하였고, 총 164개 가족기업의 후계자를 대상으로 설문조사를 실시하였다. 본 연구의 최종 결론은 다음과 같다. 첫째, 가족기업 내 혁신 주체에 따라서 혁신 과정과 결과의 차이를 발견하였다. CEO, 후계자, 직원 각 혁신주체는 관점과 태도 등의 차이로 인해 혁신을 추진하는 과정에 차이가 있었고, 그것은 곧 혁신의 유형과 성공 여부에 영향을 미쳤다. CEO와 후계자는 주인의식과 함께 장기적인 관점에서 기업을 위한 혁신을 추진하였지만, 직원은 개인의 성과를 위한 단기적인 혁신을 추진하는 것을 발견하였다. 또한, 후계자는 CEO의 지지와 지원을 바탕으로 능동적이고 주체적으로 혁신을 추진한 반면, 직원은 실패와 거절에 대한 두려움, 업무 가중에 대한 부담 등으로 대체로 소극적이며 CEO의 지시로 혁신을 추진하는 것을 알 수 있었다. 둘째, 혁신 주체에 따라 혁신 유형이나 규모의 특성이 다르다는 것이다. 가족기업 내 주요 의사결정 및 혁신이 CEO를 통해 이루어진다는 점에서 비가족기업과 유사하다는 것을 알 수 있었고, 비용과 시간이 많이 소요되는 기술혁신(유형)과 Major급 혁신(규모)이 대부분 CEO에 의해 추진된다는 것을 발견하였다. 반면, 혁신 유형에 있어서 후계자와 직원은 대부분 제품혁신과 조직혁신을 추진하였지만, 혁신 규모 부분에서는 후계자가 직원보다 더 큰 규모의 혁신을 추진한 사례가 많았다. 셋째, 혁신과정에서 혁신주체 즉, CEO와 후계자, 직원의 인식과 관점에는 차이가 존재했다. 이는 가족구성원(CEO, 후계자)과 비가족구성원(직원), CEO와 직원(후계자, 직원)으로 구분할 수 있으며, 혁신을 추진하는 과정에서, 그리고 혁신을 바라보는 관점에서 차이가 존재하는 것을 알 수 있었다. 이러한 관점의 차이로 인해 발생하는 문제들을 해결하기 위해서는 업무 환경 변화나 의사결정 프로세스의 전환에 대해 고민해볼 필요가 있다. 넷째, 후계자의 업무 경험과 전문성이 혁신 유형 다양성과 혁신 범위에 영향을 미친다. 후계자가 업무 경험이 많고, 전문성이 높을수록 기업 및 해당 산업에 대한 이해도가 높기 때문에 기업이 필요로 하는 혁신의 유형을 빠르게 파악하고, 효율적이고 효과적으로 혁신을 추진할 수 있었다. 다섯째, 조직구성원과의 친밀도 즉, CEO, 직원과의 친밀도는 경영성과에 영향을 미친다. 경영자와의 관계가 좋을수록 CEO의 지원과 지지를 바탕으로 다양한 가용자원을 활용할 수 있고, 장기적인 혁신을 추진함으로써 높은 수준, 넓은 범위의 혁신이 가능하며, 이를 통해 높은 경영성과를 달성할 수 있었다. 또한 직원들과의 좋은 관계는 혁신을 실행하는데 있어 직원들의 도움과 협조를 이끌어 낼 수 있으며 이를 바탕으로 좋은 성과를 낼 수 있다. 여섯째, 혁신 유형다양성, 범위, 경영성과에 영향을 미치는 가장 중요한 변수는 후계자의 혁신성이다. 새로운 제품, 서비스, 공정의 개발을 위한 시도와 변화를 추구하는 성향이 클수록 혁신을 추진하는데 있어 적극적이라는 것을 의미하기 때문이다. 본 연구의 의의는 다음과 같다. 첫째, 가족기업의 혁신 주체에 따른 혁신의 과정과 결과의 차이점에 대해 주목했다는 것이다. 혁신의 결과에만 집중된 연구가 아닌 혁신의 과정과 주체에 따른 차이점을 분석하였고, ‘CEO와 직원(후계자)’, ‘가족구성원과 비가족구성원’으로 구분하여 추가적인 연구결과를 도출하였다. 둘째, 가족기업과 비가족기업을 구분 짓는 후계자에 대한 추가 정량연구를 통해 후계자의 특성이 혁신의 유형, 규모, 성과에 미치는 영향을 분석하였다는 것이다. 혁신 성과나 승계요인에 초점을 맞춘 것이 아닌 후계자의 특성이 미치는 영향을 연구하였다. 본 연구의 한계와 향후 연구에 대한 제언은 다음과 같다. 첫째, 가족기업 내 구성원을 대상으로 혁신의 과정과 결과의 차이점에 대해 분석하였지만 비가족기업 내 구성원을 동일하게 분석하지는 않았기 때문에 추정만 가능할 뿐 직접적인 비교는 어렵다는 것이다. 둘째, 후계자에 대한 정량연구만 추가적으로 실시하여 CEO와 직원의 특성이 미치는 영향에 대해 확인하지 못하였다. 향후 연구에서는 CEO와 직원의 특성을 분석함으로써 후계자와의 차이점을 비교하고, 기업의 혁신에 어떠한 영향을 미치는지에 대한 후속 연구를 해볼 필요가 있다.
