Abstract
본 연구는 직장인의 이직의도에 미치는 심리적 요인에 관한 것으로, 성인의 다빈도 질환에 해당하는 사회불안이 이직의도에 미치는 영향 관계에서 거부민감성과 상사지원 인식의 조절된 매개효과를 확인하고자 하였다. 연구에 참여한 직장인 237명의 응답자료를 SPSS 22.0과 PSS PROCESS Macro 2.16을 사용하여 분석하였다. 본 연구의 결과는 다음과 같다. 첫째, 사회불안과 이직의도 간의 관계에서 거부민감성의 매개효과가 유의한 것으로 나타났다. 즉, 사회불안이 높아지면, 거부민감성이 높아지고, 이를 통해 이직의도가 높아지게 됨을 의미한다. 둘째, 본 연구에서는 직장인의 사회불안이 거부민감성에 영향을 미치는 데 있어서 상사지원의 인식의 조절효과가 나타났다. 구체적으로는 사회불안이 낮은 조건에서 상사지원을 높게 지각하는 경우, 상사지원을 낮게 지각한 경우에 비해, 거부민감성이 낮은 편으로 나타났다. 그러나 사회불안이 높은 조건에서는 상사지원 인식이 높은 사람들에게 거부민감성이 더 가파르게 증가하였다. 이는 상사지원 인식이 사회불안이 낮은 직장인의 거부민감성이 감소하는데 기여할 수 있으나, 사회불안을 지나치게 크게 경험하는 직장인의 거부민감성을 감소시키는데 기여하기 어려움을 의미한다. 셋째, 사회불안과 이직의도간의 관계에서 거부민감성의 매개효과가 상사지원 인식에 따라 달라지는 조절된 매개효과가 나타났다. 구체적으로 상사지원의 인식 수준이 높아질수록 사회불안과 이직의도 간의 관계에서 거부민감성의 매개효과가 커지는 것으로 나타났다. 본 연구 결과를 바탕으로 사회불안이 높은 직장인의 조직 적응을 모색하고, 개입 방안과 연구의 한계점을 제언하였다.| This study, regarding psychological factors on turnover intention, attempted to confirm the moderated mediating effect of rejection sensitivity and perceived supervisor support in the effect of social anxiety, a disease frequently occurring in adults, on turnover intention. The response data from 237 research participants, who are office workers, was analyzed using SPSS 22.0 and SPSS PROCESS Macro 2.16. The results of this study are as follows. First, the mediating effect of rejection sensitivity was statistically significant in the relationship between social anxiety and turnover intention. In other words, as social anxiety increases, rejection sensitivity increases, which in turn increases turnover intention. Second, the moderating effect of perceived supervisor support was found in that social anxiety of office workers affects rejection sensitivity. Specifically, when the perceived supervisor support was high in the condition of low social anxiety, the rejection sensitivity was low compared to the case where the perceived supervisor support was low. However, in the condition of high social anxiety, rejection sensitivity increased more rapidly in those with high perceived supervisor support. Such a result shows that while perceived supervisor support may contribute to reducing the rejection sensitivity of office workers with low social anxiety, it is difficult to make a significant contribution to reducing the rejection sensitivity of office workers who experience excessive social anxiety. Third, in the relationship between social anxiety and turnover intention, a moderated mediating effect was found in that the mediating effect of rejection sensitivity differed per the perceived supervisor support. Specifically, the higher the perceived supervisor support, the greater the mediating effect of rejection sensitivity in the relationship between social anxiety and turnover intention. The higher the social anxiety, the greater the fear of rejection and negative evaluation, resulting in a mediating effect that increases job dissatisfaction and turnover intention. However, in the case of office workers who greatly experience social anxiety, the mediating effect increases as supervisor support is perceived as another kind of anxiety. Based on the results described above, this study explored organizational adaptation of office workers with high social anxiety, suggested intervention measures, and presented limitations of the study.
