기술교육에서 학습전이 촉진을 위한 전이체제(transfer systems) 구축 방안 연구

Abstract

본 연구는 전이체제라는 개념을 사용하여, 연구자 혹은 교육담당자의 관점만 반영하거나 특정 요인만 집중분석하는 기존의 학습전이 연구의 한계점 및 문제점을 극복하고, 기술교육을 촉진하는 전이체제 구축방안을 도출하는데 목적을 두고 있다. 기술교육 촉진을 위한 전이체제 구축 방안 연구를 위해 다음과 같이 세 가지 연구문제를 설정하여 추진하였다. 첫째 기술교육 학습전이에 영향 요인이 무엇인지를 규명하고자 하였다. 이를 위해 N사 O산업단지를 대상으로 질적 사례 연구를 실시하여, 학습전이를 촉진하는 요인과 저해하는 요인을 규명하였다. 둘째 기술교육 학습전이에 영향을 미치는 요인간의 관계를 알아보고자 하였다. 규명된 촉진요인들과 저해요인들 각각의 관계를 학습 전, 중, 후라는 과정으로 나누고, 다시 개인, 관계, 그리고 조직 차원으로 나누어 살펴보았다. 이를 통해 촉진요인들이 선순환(善循環)의 관계를 가지고 있고, 저해요인들이 악순환(惡循環)의 관계를 가지고 있음을 밝혔다. 셋째 기술교육 학습전이를 촉진하는 전이체제를 구축하고자 하였다. N사 O산업단지에서 규명된 기술교육 학습전이를 촉진하는 요인과 저해하는 요인을 토대로 전이체제를 구축하였다. 기술교육 학습전이를 촉진하는 전이체제는 학습 전, 중, 후라는 학습전이과정으로 나누고, 다시 개인, 관계, 그리고 조직 차원으로 나누어 구축하였다. 요약하면 본 연구를 통해 기업의 성과와 연계되지 않는 기술교육 문제점을 극복하고자 하였으며, 그 결과로 학습전이에 다양한 영향요인을 고려한 기술교육에서 학습전이를 촉진하는 전이체제를 제시하였다.; The purpose of this study is to develop a transfer system that facilitates transfer of learning in technical education. The study further attempts to overcome the existing problems and limitation of research in transfer of learning, such as analysis focused on a single factor or study approached from a trainer’s point of view. This study examined three research questions in order to build a transfer system to promote technical education in organizations: (1) what are the factors influencing transfer of learning in technical education?, (2) how are these factors associated with each other?, and (3) what is a transfer system facilitating transfer of learning in technical education? Using a qualitative case study on N firm and O industrial complex, first, the study identified promotive and obstructive factors influencing transfer of technical training. Next, the relationships among these factors were explored through the process of learning transfer, including before, during, and after learning, and further analyzed from three dimensions such as learners, stakeholders, and the firm. The relationships drew showed that while promotive factors facilitating the transfer of learning have a great deal with a virtuous cycle, obstructive factors constitute a vicious cycle. Third, based on the promotive and obstructive factors influencing training transfer and the relationships among the factors, a transfer system facilitating transfer of learning in technical education was created. From this research process, the study derived four important implications related to learning transfer in technical education. First, it examined how a transfer system leads to the improvement of organizational performance through technical training. Second, the study argued that an organization needs to invest in technical education to enhance its quality. Third, the inquiry suggested that an organization also needs to manage the quality of technical education to facilitate transfer of training. Finally, the study pointed out that more diverse and systemic approaches studying learning transfer in the firm are required.
