간접적 보상계획 하에서 생산성효과에 대한 실증연구

Abstract

IMF 경제위기 이후 기업의 성과개선을 위해 성과와 연계된 보상계획이 확대되고 있는 실정이다. 그러나 이러한 성과와 연계된 보상계획의 효과에 대한 연구는 대부분 직접적 보상제도가 주를 이루고 있다. 본 연구는 보험회사가 매출액 신장을 위해 매년 시행되는 지점장을 대상으로 하는 영업시책 하에서 보험설계사의 성과에 영향을 미치는 생산성 효과를 실증적으로 규명함으로써 대리인문제 해결을 위한 간접적 보상제도의 효율성과 시사점을 추출코자 하였다. 보상계획의 생산성 효과에 대한 선행연구를 토대로 연구가설을 설정한 후 국내 한 보험회사의 성과자료를 통하여 t-test와 회귀분석을 실시하여 다음과 같은 결과를 도출하였다. 첫째, 간접적인 보상계획 하에서 회사에 잔존하는 설계사의 성과가 회사를 퇴사한 설계사의 성과보다 높았다. 둘째, 간접적 보상계획 하에서 잔존하는 설계사의 성과는 시간이 경과함에 따라 증가하고 퇴사한 설계사의 성과는 감소하고 있었으며, 잔존설계사의 성과 증가율이 퇴사한 설계사의 성과 증가율보다 큰 것으로 나타났다. 그 결과 간접적인 보상계획 하에서도 생산성효과에 의해 기업의 성과가 개선되고 있음을 알 수 있었다. 본 연구 결과로부터 기업의 경쟁력 제고 및 성과개선에 필요한 아이디어를 얻을 수 있기를 기대해 본다. This study empirically investigated the productivity effect of a firm's introduction of an indirect compensation scheme, owing to the strengthened monitoring of the insurance planners efforts, which might be helpful to avoid an agent problem. We conducted variance and regression analyses with performance data of a Korean insurance firm, and found the following results: First, under an indirect compensation scheme, the result also shows us that the ratio of the insurance planners with high performance was increasing both in the existing-remaining group and new-remaining group, while that of the existing-retired insurance planners with low performance was decreasing. Second, under the indirect compensation scheme, the existing planners' performance was increasing over time, while the retired planners' performance was decreasing. Moreover, the changing rate of the existing planners' performance was larger than that of the retired planners'. This may imply that the performance of a firm can be improved by the productivity effect. The result of this study may provide insights for the enhancement of a firm's competitiveness and improvement of performance.
