Abstract
기업의 사회적 책임을 이행하는 활동을 의미하는 CSR(Corporate Social Responsibility)은 조직행동 분야에서 활발하게 연구 되는 주제 중 하나이다. CSR 연구는 크게 두 갈래로 구분하여 볼 수 있다. 첫 번째는 CSR이기업 수준의 성과에 미치는 영향력을 살펴보는 연구인데, 연구 결과에 따르면 CSR활동은 기업의 재무적 성과나 성공에 정적인 관계가 있는 것으로 나타났다. 두 번째는 주로 외부적으로 사회적 책임을 이행하는 활동인CSR이 내부 구성원에게 미치는 영향력을 확인하는 연구이다. 이전의 연구들에 따르면 CSR은 기업 외부 대상자뿐만 아니라 내부 구성원들의 조직몰입 등과 긍정적 관계가 있는 것으로 드러났다. 그러나 이러한 연구에도불구하고 기존의 CSR연구들에서는 주로 구성원들에게 기업의 CSR 활동을 측정하였기에 기업의 실제적인활동이라기보다 기업 내 윤리적인 풍토로 볼 수 있다는 한계점이 있었다. 이에 본 연구는 이러한 한계를 극복하고자 두 번째 관점에서 기업의 CSR활동과 내부 구성원의 태도와의관계를 살펴보고자 하였다. 여기에서 본 연구는 구성원의 태도를 보다 면밀히 살펴보기 위해 조직몰입과 직무열의로 분류하여 종속변수로 설정하였다. 또한 선행 연구들에 따르면 기업의 내부 구성원은 태도형성에 있어서자신이 속해있는 환경의 영향을 크게 받는다고 나타났다. 따라서 본 연구는 내부 구성원이 기업에서 이뤄지는프로세스나 절차가 공정하다고 지각하는 정도에 따라 기업의 CSR 활동과 조직몰입, 직무열의의 관계가 달라질수 있을 것으로 보고 절차공정성을 조절변수로 설정하여 그 효과를 검증하였다. 본 연구의 가설 검증을 위하여 국내 다양한 산업군의 기업을 대상으로 설문을 통해 자료를 수집하였으며, 최종적으로 총 232개 기업의 5510명의 근로자로 연구표본을 구성하여 실증분석을 실시하였다. 또한 본 연구의데이터가 다수준 구조로 이뤄진 것을 감안하여 위계적 선형모형(HLM)을 활용한 분석을 실시하였다. 가설검증결과, 기업의 CSR활동은 내부 구성원의 조직몰입과 직무열의에 정적으로 유의한 영향을 미치는 것으로 나타났다. 조절효과 검증 결과, CSR과 조직몰입에서는 절차공정성의 조절효과가 나타나지 않았지만 내부 구성원의직무열의에서는 절차공정성의 조절효과가 유의한 것으로 나타났다. 즉, 구성원이 절차공정성을 높게 지각할수록 CSR과 직무열의의 정적인 관계가 더욱 강화되는 것으로 드러났다. 본 연구의 결과를 바탕으로 얻을 수 있는 의의는 다음과 같다. 첫째, 기업의 CSR활동이 내부 구성원의조직이나 직무에 대한 태도에 정적인 영향을 미치는 것을 확인하였다는 점에서 CSR 연구 확장에 기여하였다. 특히, 본 연구에서는 CSR을 내부 구성원의 지각 수준이 아니라 관리자가 측정하였다는 점을 장점으로 들수 있겠다. 또한, CSR과 직무열의 관계에서 절차공정성의 정적인 조절역할을 확인하였다는 점에서 의의가있겠다. 이는 기업의 CSR활동이 내부 구성원의 직무태도에 긍정적인 영향을 미치기 위해서는 조직 내부에서공정한 의사결정 과정이 필요함을 시사하는 결과라 할 수 있다. 이를 통해 다음과 같은 실무적 시사점을 얻을수 있다. 본 연구의 결과에 따르면, 기업의 조직 외부를 대상으로 하는 CSR활동 조직 외부의 관계자를 대상으로하는 활동이라 생각할 수 있지만, 기업 내부의 구성원들에게까지 영향을 미치기에 기업의 관리자들은 이를염두에 두고 CSR활동에 더욱 매진해야 할 필요성이 있을 것이다. In the field of organizational behavior, Corporate Social Responsibility (CSR), an activity in which firms fulfill their social responsibilities, is one of the areas under active study. CSR study can be largely divided into two sections: First is to examine the impact of CSR on financial performance, and the second is to identify the impact of CSR, which is primarily an activity that carries out external social responsibilities to internal employees. The study sought to examine the relationship between a corporate’s CSR activities and attitude of its internal employees from a second perspective. Therefore, this study was set as a dependent variable into organization commitment and job engagement for exploring attitude of the internal employees specifically. In addition, the relationship between a corporate’s CSR activities and attitude of its internal employees may vary depending on how internal employees perceive the organization, verifying its effects by setting the procedural justice as a moderating variable. In order to test the hypothesis of this study, the data was collected for various industrial groups in South Korea, and finally, the sample was composed of 5510 workers of total 232 companies. Hypothesis testing has shown that a corporate’s CSR activities have a significant influence on organization commitment and job engagement of its internal employees. Also result revealed moderating effects of procedural justice: the relationship between a corporate’s CSR activities and job engagement of internal employees strengthened when internal employees perceived procedural justice high. We describe the theoretical implications of these results for future research in CSR literatures. Based on the results of this study, implications of this study is as follows: First, this study contributed to the expansion of CSR research by confirming that a corporate’s CSR activities have a positive effect on its internal employees’ attitude toward organization or job. In particular, in this study, CSR was measured by top manager, not by the level of perception of internal employees. Specifically, that is to measure CSR as an organization’s external activities, not as a perception of its internal employees. Also, it will be meaningful that the role of positive moderation of procedural fairness in the relationship between a corporate’s CSR activities and job engagement of its internal employees has been confirmed. This can be said to imply that a fair decision-making process within an organization is necessary in order for a corporate’s CSR activities to positively affect job attitude of its internal employees. Finally, it could be meaningful that discriminant moderating effect of procedural fairness in the relationship between a corporate’s CSR activities and attitude of its internal employees. This means that the employees’ attitude can be differently by the corporate’s activities, depending on whether that attitude is toward the organization or toward the job. In other words, it is can be said to suggest that an organization should develop more specific way to influence attitude of its internal employee.
