dc.description.abstract본 연구는 Quinn & McGrath(1985)의 경쟁가치모형을 이용하여 농·수·산림협동조합의 조직문화 유형을 파악하고 조직문화와 혁신적 업무행동과의 영향관계를 검증하고자 협동조합 직원을 대상으로 하여 구조방정식모형 분석을 실시하였다. 분석결과를 요약하면 첫째, 협동조합의 조직문화 유형은 위계문화, 합리문화, 합의문화, 개발문화의 순으로 나타났다. 둘째, 직무만족에 영향을 미치는 조직문화는 개발문화(β=.482)로 정(+)적인 영향을, 조직몰입에 영향을 미치는 조직문화는 합의문화(β=.349)와 위계문화(β=.228)로 정(+)적인 영향을, 혁신적 업무 행동에 영향을 미치는 조직문화의 유형 중 개발문화(β=.337)는 정(+)적 영향을, 합의문화(β=-.367)는 부(-)적인 영향을 각각 유의미하게 미쳤다. 셋째, 조직문화가 혁신적 업무행동에 미치는 영향에 있어 직무만족과 조직몰입을 통한 매개효과 분석결과 합의문화와 위계문화는 통계적으로 유의미한 매개효과가 있는 것으로 나타났으나, 합리문화와 개발문화는 통계적으로 유의미한 매개효과가 나타나지 않았다. 정책적 함의로 협동조합의 조직문화 유형 중 개발문화가 상대적으로 매우 낮은 것으로 분석되어 혁신적 협동조합으로 개혁과 변화를 추진하는 시점에서 구성원의 혁신적 업무행동의 촉진하기 위하여 개발문화의 집중적 관리와 육성이 매우 중요함을 시사하고 있다.This study looked into the types of organizational culture in the Agricultural, Fisheries, and Forestry cooperatives by employing Quinn & McGrath`s (1985) competing value model, and conducted an analysis of the structural equation model targeting the employees of these cooperatives to verify the relationship between organizational culture and innovational behavior. An analysis of analytical studies found that the organizational culture of these cooperatives can be classified as one of four types: show hierarchy, rational, consensus, and development, in order. This study revealed that development culture (β=.482) exerts a positive (+) influence on job satisfaction. Consensus culture (β=.349) and hierarchy culture (β=.228) have a positive (+) influence on organizational commitment. Development culture (β=.337) turned out to have a significantly positive (+) influence on innovational behavior, whereas consensus culture (β=-.367) exerts a negative (-) influence on innovational behavior. With respect to the influence of organizational culture on innovational behavior, this study analyzed the mediated effect through job satisfaction and organizational commitment and found that consensus culture and hierarchy culture have a statistically significant mediated effect, whereas rational culture and development culture have no statistically significant mediated effect. As a political implication, this study suggests that development culture is the least prevalent type of organizational culture among these cooperatives, which implies that the intensive management and cultivation of development culture is very important to promote innovational behavior by employees in pushing ahead with reformation and change for improving to an innovational ones.en_US
