조직시민행동에 대한 심리적 계약 위반의 효과: 기질적 정서의 조절효과를 중심으로

Abstract

본 연구는 조직시민행동에 대한 심리적 계약 위반의 효과와 이들 사이에 기질적 정서가 미치는 영향에 대해서 실증분석 하였다. 이를 위해 국내 건설업 종사자 중에서 사무직 직원을 대상으로 설문조사를 실시하였으며, 응답에 문제점이 없는 318부를 분석에 사용하였다. 분석 결과, 심리적 계약 위반의 약속과 실제 이행의 수준이 일치할수록 구성원들의 조직시민행동이 증가하였으며, 위반과 조직시민행동 사이에 기질적 정서가 유의한 조절효과를 보이는 것으로 나타났다. 특히 구성원의 긍정적 정서는 심리적 계약 위반이 실제로 이행된 정도와, 부정적 정서는 조직과 구성원이 맺은 약속의 정도와 상호작용 효과를 보이고 있다. 이러한 연구결과는 심리적 계약 위반이 조직구성원들에게 미치는 영향을 재입증하였을 뿐 아니라, 나아가 기질적 정서의 효과를 입증함으로써 고용관계에 대한 폭넓은 이해를 제공한다는 중요한 시사점을 갖는다.This study examined that the role of dispositional affectivity in the relationship between psychological contract breach and organizational citizenship behavior (OCB). Based on data from 318 employees, we found that when the levels of promised and delivered inducements of psychological contract breach are equal, employees’ OCB increases the absolute levels of two types of inducements increase. Furthermore, we found that dispositional affectivity moderated the relationship between psychological contract breach and OCB. While positive affectivity strengthened the relationship between the delivered inducements ofbreach and OCB, negative affectivity moderated the relationship between the promised inducements of breach and OCB. These results contribute the psychological contract literature and employment relationship. Implications are discussed and directions for future research are provided
