학교장의 변혁적 리더십이 초등교사의 조직시민행동에 미치는 영향: 동료교사에 대한 교사신뢰의 매개효과

Abstract

본 연구의 목적은 학교장의 변혁적 리더십이 동료교사에 대한 교사신뢰를 매개로 하여 교사 조직시민행동에 영향을 미친다는 연구모형을 검증하는데 있다. 연구모형 검증을 위해, 서울특별시, 경기도 및 전국 대도시 16개 초등학교에 근무 중인 교사 254명을 대상으로 설문조사를 실시하였다. 응답이 완료된 질문지는 AMOS 통계패키지 프로그램의 구조방정식 모델을 이용하여 분석되었다. 분석결과, 학교장의 변혁적 리더십은 동료교사에 대한 교사신뢰를 매개로 교사 조직시민행동을 예측하는 것으로 나타났다. 본 연구 결과는 학교조직에서 동료교사에 대한 교사신뢰의 중요성을 강조하고, 변혁적 리더로서의 학교장의 역할에 대한 시사점을 제공한다.The present study examines the relation between transformational leadership from principals on elementary school teachers' OCB by testing the hypothesized mediating role of faculty trust in colleagues. Participants were 254 teachers from 16 elementary schools in several large cities in South Korea including Seoul and Gyeonggi. Structural equation modeling analysis showed that the effect of transformational leadership from principals on teachers' OCB was fully mediated by faculty trust in colleagues. The finding that the faculty trust predicts teachers' OCB provides implications for principals as transformational leaders.
