- 초국적 조직을 지향하는 다국적 기업은 전 세계에 분포되어 있는 해외 자회사와 통합 네트워크를 이뤄 해외 자회사의 독자적인 역량과 정보를 적극적으로 활용해야 하고 범세계적인 시각에서 혁신 프로세스를 진행해야 한다. 이를 위해서는 본사와 해외 자회사 간에 상호의존적이며 협력적인 관계를 형성해야 하며, 해외 자회사의 주재원은 이러한 관계 형성에 핵심적인 역할을 담당한다. 본 연구는 본사와 해외 자회사 간 이질성과 갈등을 야기할 수 있는 문화적 차이를 극복하여 과업활동을 조정하고 정보를 공유함으로써 기업 내 협력과 상호의존성을 높이는 주재원의 국제경계관리 행동(international boundary spanning)을 초점에 두고 있다. 주재원의 국제경계관리 행동은 글로벌 통합, 지역별 차별화, 범세계적 학습이라는 초국적 전략의 실행에 기여할 수 있다. 본 연구는 국제경계관리 행동을 주재원 개인의 성과변수로 설정하고, 주재원의 개인 특성인 이문화 동기부여가 업무적응을 매개로 하여 국제경계관리 행동에 미치는 영향을 분석하였다. 기존의 경계관리와는 구분되는 국제경계관리의 구성개념을 정의하기 위하여, 사회네트워크 이론에서 Obstfeld(2005)가 제안한 테르티우스 융겐스 개념(tertius iungens)을 이론적 틀로 적용하였다. 가설 검증을 위해 중국에 진출한 한국 기업 자회사들을 대상으로 주재원 76명과 현지근로자 228명의 자료를 수집하였다. 분석 결과에 따르면, 주재원이 현재 문화에 대하여 내재적인 관심을 갖는 이문화 동기부여는 본사 대표, 해외 자회사 대표, 과업 조정 등과 같은 국제경계관리 행동에 긍정적인 영향을 미치는 것으로 나타났다. 또한 업무적응은 이문화 동기부여와 국제경계관리 행동 간에 관계를 매개하였다. 이러한 결과는 주재원이 현지 문화에 내재적으로 동기부여 되어야 주재원 업무에 적응할 수 있으며, 이를 통해 본사와 해외 자회사 간에 상호의존적이고 협력적인 관계를 형성하는 데에 기여할 수 있다는 시사점을 제공한다. This study suggests that expatriates’ international boundary spanning seeks to overcome culture differences, coordinate task activities, and share information so that it promotes cooperation and interdependence of joint activities in multinational corporations. Such expatriate behaviors could contribute to im-plementing transnational strategies striving for global integration, local re-sponsiveness, and worldwide learning. In this article, we try to fill a void in previous research by discussing international boundary spanning. Accordingly, we address international boundary spanning and its components and suggest the positive impacts of cross-cultural motivation and work adjustment that are individual characteristics of expatriate behavior. We define international boundary spanning differently from previous boundary spanning concepts by applying to it the tertius iungens concept that Obstfeld (2005) suggests in his research. Using social network theory as a framework, we examine how cross-cultural motivation and work adjustment buffer cultural differences between company headquarters and foreign subsidiaries and make better social contexts through international boundary spanning. We collected data from 76 expatriates and 228 host nationals in China. Our analysis indicates that expatriate cross-cultural motivation is positively related to international boun-dary spanning and that work adjustment was more likely to mediate the positive relationship between cross-cultural motivation and international boundary spanning. Our findings suggest that cross-cultural motivation facilitates effective adjustment in a new environment, solves problems largely caused by cultural differences, and contributes to interdependence and cooperation between com-pany headquarters and foreign subsidiaries.
