dc.description.abstract본 연구는 혁신적 업무행동에 대한 개인-환경 적합성 및 조직몰입의 영향과 이와 더불어 조직몰입의매개효과에 관심을 두고, “이들 변수들이 경찰공무원의 혁신적 업무행동에 직·간접적으로 유의미한 영향을 미치는지?” 그리고 “그 상대적인 영향력은 어떠한지?” 등을 실증적으로 검증하고자 하였다. 이를 위하여 각급 기관 경찰공무원들을 대상으로 설문조사를 하였고 다중회귀분석을 실시하였다. 분석결과 개인-환경 적합성의 하위 변수로 사용한 개인-조직 적합성, 개인-직무 적합성, 개인-상사 적합성 모두가 혁신적 업무행동에 직접적으로 유의미한 정(+)적 영향을 미쳤고, 또한 조직몰입을 통해 간접적으로 정(+) 적인 영향을 미치는 것으로 나타났다. 그리고 조직몰입 변수 역시 혁신적 업무행동에 직접적으로 유의미한 정(+)적 영향을 미치는 것으로 확인되었다. 따라서 정책적 함의로서 경찰공무원의 개인-환경 적합성과 조직몰입이 높아지면, 변화하는 치안환경에 적극 대응하려는 혁신적 업무행동이 촉진되어 업무성과가 제고될 것으로 추론된다. The objective of this study is to examine the effective of police officers’ personenvironment fit on innovative work behavior, and it is focused on to figure out mediating effect of organizational commitment. To achieve this, a survey was carried out on 501 police officers in The headquarters of Korean national police agency, local headquarters of police agency, police stations and branch offices. The data used in this study were self-reported survey data. We utilized the following statistical methods to analyze these data: Correlation and Multiple Regression Analysis. Major findings of this research are as follows. First, person-environment fit(person-organization fit, person-job fit, person-supervisor fit) influences positively innovative work behavior. Second, person-environment fit(person-organization fit, person-job fit, person-supervisor fit) influences positively organizational commitment. Finally, The mediating effect of organizational commitment between person- environment fit(person-organization fit, person-job fit, person-supervisor fit) and innovative work behavior is a new empirical result coming out of this study. That is to enhance the innovative work behavior and organizational commitment of police officers, this study suggested the level of the person-environment fit should be improved.en_US
