보육교사의 감정노동이 교사-영유아 상호작용에 미치는 영향: 직무소진과 교사효능감의 이중 매개효과

Abstract

The present research examined the emotional labor of childcare teachers by differentiating surface acting and deep acting. The purpose of the present research is to verify dual mediating effect of job burnout and teacher efficacy affecting teacher-children’s interaction from surface acting and deep acting during the emotional labor of childcare teachers. Three research questions suggest achieving the following research purposes. First, What is the relationship of surface acting and deep acting from emotional labor type of childcare teachers, job burnout, teacher efficacy, and teacher-children’s interaction? Second, is there dual mediating effect of job burnout and teacher efficacy influenced from teacher-children’s interaction from the type of emotional labor of childcare teachers’ surface acting? Third, is there dual mediating effect of job burnout and teacher efficacy influenced by teacher-children’s interaction from the type of emotional labor of childcare teachers’ deep acting? The present research conducted survey questionnaires to 233 childcare teachers working in nursery homes located in Seoul and Gyeonggi Province. For the 29 who insincerely answered the questionnaire were exempted, 204 surveys were analyzed. Questionnaire consists of questions on participants’ demographic characteristics and emotional labor, job burnout, teacher efficacy, and the measurements on the degree of teacher-children’s interaction. Collected data were analyzed using SPSS 28.0 to measure the validity of the questions and to conduct frequency analysis, descriptive statistics, and correlational analysis. In addition, PROCESS macro model number 6 proposed from Hayes(2013) was used and analyzed to examine dual mediating effect. The results are as follows. First, surface acting of childcare teachers showed a positive correlation with job burnout while deep acting showed a positive correlation with teacher efficacy and teacher-children’s interaction. Job burnout showed a negative correlation with teacher-children’s interaction while teacher efficacy showed a positive correlation with teacher-children’s interaction. Second, the surface acting of childcare teachers showed its influence on teacher-children’s interaction through dual mediating effect of job burnout and teacher efficacy. Hence, surface acting showed its effect on teacher-children’s interaction via job burnout or teacher efficacy. Third, deep acting of childcare teachers for influence on teacher-children’s interaction showed no dual mediating effect between job burnout and teacher efficacy. However, dual mediating effect showed its significance between a decline of personal achievement and teacher efficacy, the sub-factors of job burnout, and in the influence of deep acting on teacher-children’s interaction. Also, deep acting showed its influence on teacher-children’s interaction through teacher efficacy. Based on the present research, there needs to be routed to reduce burnout to increase positive effects and to reduce negative effects derived from surface acting of emotional labor type of childcare teachers. All the more, surface acting increases job burnout, and teacher-children’s interacting has both positive and negative influences on teacher-children’s interaction. This presents that surface acting is not just negative and can be interpreted as increasing teacher efficacy by letting the teachers act the way they are supposed to and have a positive influence on teacher-children’s interaction. On the other hand, deep acting increases personal achievement, a sub-factor of job burnout, by reducing job burnout and has a positive influence on teacher efficacy and teacher-children’s interaction. Therefore, there need to be efforts put in for deep acting to be shown for the emotional labor of childcare teachers.|본 연구에서 보육교사의 감정노동을 표면적 행동과 내면적 행동으로 구분하여 살펴보았으며, 보육교사의 감정노동 중 표면적 행동과 내면적 행동이 교사-영유아 상호작용에 미치는 영향에서 직무소진과 교사효능감의 이중 매개효과를 검증하는데 목적이 있다. 연구 목적을 달성하기 위한 연구 문제는 다음과 같다. 첫째, 보육교사의 감정노동 유형 중 표면적 행동과 내면적 행동, 직무소진, 교사효능감, 교사-영유아 상호작용의 관계는 어떠한가? 둘째, 보육교사의 감정노동 유형 중 표면적 행동이 교사-영유아 상호작용에 미치는 영향에서 직무소진과 교사효능감의 이중 매개효과가 나타나는가? 셋째, 보육교사의 감정노동 유형 중 내면적 행동이 교사-영유아 상호작용에 미치는 영향에서 직무소진과 교사효능감의 이중 매개효과가 나타나는가? 본 연구는 서울 및 경기 지역에 소재한 어린이집에 근무 중인 보육교사 233명을 대상으로 설문조사를 실시하였고, 불성실하게 응답한 설문지 29부를 제외한 204부의 설문지를 분석에 사용하였다. 설문지는 연구대상자의 인구학적 특성에 관한 질문과 감정노동, 직무소진, 교사효능감, 교사-영유아 상호작용에 대한 정도를 파악하기 위한 문항으로 구성되었다. 수집된 자료는 SPSS 28.0을 활용하여 측정 도구의 신뢰도를 측정하고, 빈도분석, 기술통계, 상관관계분석을 실시하였다. 이중 매개효과를 검증하기 위하여 Hayes(2013)가 제안한 PROCESS macro 모델 6번을 활용하여 분석하였고, 연구 결과는 다음과 같다.

첫째, 보육교사의 표면적 행동은 직무소진과 정(+)의 상관관계가 나타났으며, 내면적 행동은 교사효능감, 교사-영유아 상호작용과 정(+)의 상관관계가 나타났다. 직무소진은 교사효능감, 교사-영유아 상호작용과 부(-)의 상관관계가 나타났으며, 교사효능감은 교사-영유아 상호작용과 정(+)의 상관관계가 나타났다. 둘째, 보육교사의 표면적 행동은 직무소진과 교사효능감의 이중 매개효과를 통해 교사-영유아 상호작용에 영향을 주는 것으로 나타났다. 또한 표면적 행동은 직무소진이나 교사효능감을 거쳐 교사-영유아 상호작용에 영향을 주는 것으로 나타났다. 셋째, 보육교사의 내면적 행동이 교사-영유아 상호작용에 미치는 영향에서 직무소진과 교사효능감의 이중 매개효과는 나타나지 않았다. 하지만 내면적 행동이 교사-영유아 상호작용에 미치는 영향에서 직무소진의 하위요인인 개인성취감 저하와 교사효능감의 이중 매개효과는 유의미하게 나타났다. 또한 내면적 행동은 교사효능감을 통해 교사-영유아 상호작용에 영향을 주는 것으로 나타났다. 이러한 연구 결과를 통해 보육교사의 감정노동 유형 중 표면적 행동으로 인한 부정적인 영향을 줄이고 긍정적인 영향을 높이기 위하여 소진을 상쇄시키는 방안을 마련해야 할 것이다. 또한 표면적 행동은 직무소진과 교사효능감을 높여 교사-영유아 상호작용에 긍정적인 영향과 부정적인 영향을 모두 주는 것으로 나타났다. 이는 표면적 행동이 부정적인 것만은 아니며, 교사로서 해야 할 행동을 함으로써 교사효능감을 높여 교사-영유아 상호작용에도 긍정적인 영향을 주었다고 해석할 수 있다. 한편 내면적 행동은 직무소진의 하위요인인 개인 성취감을 높여 직무소진을 줄이고, 교사효능감과 교사-영유아 상호작용에 긍정적인 영향을 주는 것으로 나타나 보육교사의 감정노동이 내면적 행동으로 많이 나타날 수 있도록 노력하는 것이 필요하겠다.
