승마지도자의 지도역량에 대한 중요도와 수행도 분석 및 인식

Abstract

The purpose of this study was to investigate the importance and performance of the instructional competencies recognized by the equestrian instructors, and to explore realistic plans and directions for improving the equestrian instructors’ instructional competencies. For this, online and on-site surveys were conducted on 111 equestrian instructors who have the certificate of professional sports instructor, and based on the results of the IPA, in-depth interviews and documentary research were conducted on 5 equestrian instructors who have the certificate of first-level professional sports instructor with more than 10 years of athlete experience and instructing experience. To analyze the importance and performance of the equestrian instructors’ instructional competencies, as for 104 valid samples, frequency analysis, exploratory factor analysis, Cronbach's alpha test, paired t-test, and IPA matrix analysis were conducted by using SPSS 22.0 program. And the inductive analysis method was used to organize and interpret the data collected through in-depth interviews and documentary research. The results of this study could be summarized as follows: First, there were significant differences between the importance and performance in all sub-factors and detailed questions of the equestrian instructors’ instructional competencies. Second, as a result of analyzing the priority of the importance and performance of instructional competencies, knowing the difference between each of the horses and riders, being sincere, and respecting the riders were the highest in the importance, and respecting the riders was the highest in the performance. Third, as a result of the IPA matrix analysis, quadrant Ⅰ consisted of personality and instructional skill, and quadrant Ⅱ consisted of motivation and practical knowledge ability. There was rider management in quadrant Ⅲ, and there was individual education in quadrant Ⅳ. Fourth, based on the IPA results, equestrian instructors pointed out various problems related to the instructional competencies such as basic education, respect for horses, and horse management caused by our society’s entrance examination and ranking-oriented culture. To show the right competencies, equestrian instructors should build up their knowledge, experience, and skills through continuous effort and research with reflective attitude, and they have to systematically and logically provide personalized, individualized education for each horse and rider with their delicate observation skills. Fifth, in order to improve the equestrian instructors’ competencies, introduction of the youth representative athlete system, improvement of the competition system, formation of training Class, reexamination of the military service privileges of Korean athletes, resurrection of Korea armed forces athletic Corps, publication of equestrian-related books, step-by-step and systematic education, placement of professional manpower at equestrian specialized schools, reorganization of the qualification system, retraining for recertification, workshop and clinic, establishment of instructor training institute, basic education, self-development, open-minded, researching attitude, and a sober assessment of their own level should be reviewed and conducted.| 본 연구는 승마지도자가 인식하는 지도역량에 대한 중요도와 수행도가 어떠한지를 알아보고, 승마지도자의 지도역량 향상을 위한 현실적인 방안과 방향을 탐색하는데 목적이 있다. 이를 위해 전문스포츠지도사 자격증을 보유하고 있는 승마지도자 111명을 대상으로 온라인 및 현장방문 설문조사를 진행하였으며, IPA 결과를 바탕으로 1급 전문스포츠지도사 자격증을 소지한 10년 이상의 선수경력과 지도경력을 갖춘 전문가 집단의 승마지도자 5명을 대상으로 심층면담과 문서 조사를 실시함으로써 보다 구체적인 탐구를 수행하였다. 승마지도자의 지도역량에 대한 중요도와 수행도 분석을 위해 회수된 설문자료 중 조사 내용의 일부가 누락되었거나 불성실하다고 판단되는 7부의 자료를 제외한 104부의 자료는 SPSS 22.0 프로그램을 이용해 빈도분석, 탐색적 요인분석, Cronbach’s α검사, 대응표본 t검정, IPA 매트릭스 분석을 실시하였고, 심층면담과 문서 조사를 통해 수집된 자료는 귀납적 분석방법을 이용해 정리 및 해석하였다. 이에 따른 본 연구의 결과를 요약해보면 다음과 같다. 첫째, 승마지도자의 지도역량에 대한 중요도와 수행도 간 차이를 분석한 결과 모든 하위요인 및 세부문항에서 유의미한 차이가 있는 것으로 나타났다. 둘째, 승마지도자의 지도역량에 대한 중요도와 수행도의 우선순위를 분석한 결과 중요도는 말과 선수 차이 아는 것, 성실한 것, 선수들을 존중하는 것이 가장 높았으며, 수행도는 선수들을 존중하는 것이 가장 높게 나타났다. 셋째, 승마지도자가 인식하는 지도역량의 하위요인에 대한 IPA 매트릭스 분석 결과 1사분면의 유지 영역에 ‘인성’과 ‘지도기술’이, 2사분면의 집중 영역에 ‘동기부여’와 ‘실기지식능력’이, 3사분면의 저순위 영역에 ‘선수 관리’가, 4사분면의 과잉 영역에 ‘개별교육’이 위치하는 것으로 나타났다. 넷째, IPA 분석 결과에 따른 지도역량에 대한 승마지도자의 인식을 알아본 결과 우리 사회의 입시 위주, 성적 지상주의, 순위 지상주의 문화로 인해 야기되는 기본기 교육, 말에 대한 존중, 시범, 말 관리, 인성 등에 대한 여러 가지 문제점들이 지적되었다. 승마지도자가 올바른 지도역량을 발휘하기 위해서는 반성적 태도를 통해 끊임없는 노력과 연구로 지식과 경험, 실력을 쌓아야 하며, 섬세한 관찰 능력으로 말과 기승자에게 알맞은 개인 맞춤형, 개별화 교육을 체계적이고 논리적으로 제공할 수 있어야 하는 것으로 나타났다. 다섯째, 승마지도자의 지도역량 향상을 위한 현실적인 방안과 방향을 탐색한 결과 구조적으로는 유소년 대표 선수제 도입, 시합 시스템 개선, 양성 Class 형성, 체육요원 병역특례제도 재검토, 국군체육부대 부활에 대한 검토가 이루어져야 하며, 교육적으로는 전문서적 발간, 단계적이고 체계적인 승마교육, 승마특성화학교의 전문 인력 배치가 필요한 것으로 나타났다. 그리고 협회에서는 승마에 특화된 자격제도의 개편, 자격 갱신을 위한 재교육, 연중 승마강습회와 클리닉 계획 및 실시, 코치 양성기관의 설립을 추진하고, 지도자 개인적으로는 기본기 지도, 자기개발, 개방적 사고와 연구하는 자세, 자신의 수준에 대한 냉철한 평가가 필요한 것으로 나타났다.
