유아교육기관 원장의 변혁적 거래적 리더십과 교사의 직무 스트레스와 직무 만족도의 관계

Abstract

The purpose of this study is to analyze the adjustment effect that Job stress relates to Job satisfaction and the relation of Principal's leadership. In order to arrive at the conclusion, various international and domestic theses as well as publications pertaining to the subject of pre-existing theories of Leadership, Job stress and Job satisfaction. For the empirical component of this study, a survey of preschool teachers in the Gyeonggi Do and Seoul preschool was undertaken and the results analyzed through the use of the statistical tool SPSS WIN 12.0. Firs, in order to analyze the correlation of preschool teacher's Job stress relates to Job satisfaction, multitude regression analysis has been used. Through the result of the study identified the negative relationship between the job stress and the job satisfaction. Second, multitude regression analysis implemented to identify the relation between preschool teacher's job satisfaction and Principal's Transformational/Transactional Leadership. Through the result of the study identified the positive relationship between preschool teacher's Job satisfaction and the both Principal's Leadership, but Transformational leadership is more effective than Transactional leadership. Third, in order to analyze the Principal's Transformational leadership and Transactional leadership, with preschool teacher's Job stress as a parameter, demonstratively affect preschool teacher's Job satisfaction, duality variable analysis has been used. Through the result of the study identified when the preschool teacher's Job stress remained at a high level, strong Transformational leadership effected the positive relationship to the preschool teacher's Job satisfaction. On the contrary when the preschool teacher's Job stress remained at a low level, strong Transactional leadership effected the positive relationship to the preschool teacher's Job satisfaction.; 본 연구는 유아교육의 질을 좌우하는 교사의 직무 만족을 높이기 위한 방법을 모색하고자 시작되었다. 많은 선행연구에서 직무스트레스가 높을수록 직무만족은 낮다고 보고하고 있다. 하지만 직무 스트레스를 원천적으로 제거하기는 현실적인 어려움이 뒤따르기 때문에, 유아교사의 직무스트레스와 직무만족의 관계에서 유아교육기관 원장 리더십의 매개효과를 검증하고자 한다. 이를 검증하기 위하여 다음과 같은 연구문제를 설정하였다. 연구문제 1. 유아교사의 직무 스트레스와 직무 만족은 어떠한 관계인가? 가설1-1. 직무 스트레스가 높으면, 직무 만족도가 낮아질 것이다. 연구문제 2. 원장의 리더십과 유아교사의 직무 만족은 어떠한 관계인가? 가설 2-1. 원장의 변혁적ㆍ거래적 리더십이 발휘될 때 유아교사의 직무 만족은 높아질 것이다. 연구문제 3. 유아교사의 직무 스트레스와 직무 만족의 관계에서 원장 의 리더십은 어떤 영향을 미치는가? 가설 3-1. 거래적 리더십이 발휘될 때 직무 스트레스가 높을 때에는 직무 만족이 낮아질 것이다. 가설3-2. 변혁적 리더십이 발휘될 때 직무 스트레스가 높아도 직무 만족이 높을 것이다. 이상의 가설을 검증하기 위해 본 연구에서는 유아교육기관 원장의 거래적 리더십을 측정하기 위해서는 Bass가 개발한 MLQ(Multiple Leadership Questionaire)를 바탕으로 유아교육현장에 맞게 수정ㆍ 보완하여 사용하였으며, 유아교육기관 기관장의 변혁적 리더십 측정을 위해 노종희(1994)가 제작한 '학교장의 변혁 지향적 리더십 질문지(PTLQ)를 사용하였다. 또한, 교사의 직무 스트레스를 측정하기 위한 도구로써 교사의 직무 스트레스 요인 질문지(MTOSFQ) 수정하여 '어린이집 교사의 직무스트레스' 측정도구를 사용하였으며, 유아교사의 직무만족도를 측정하기 위해서 유치원 직무만족 측정도구(ECJSS)중 직무만족도 구성요인만을 토대로 본 연구에 부합되는 문항만을 발췌하여 사용하였다. 본 연구는 서울, 경기 지역에 소재한 공· 사립 유치원과 국·공립어린이집, 민간어린이집에 근무하는 교사 320명을 대상으로 실시하였다. 본 연구의 자료처리를 위해서 다중회귀분석과 이원변량분석을 실시하였으며, 그 결과는 다음과 같다. 첫째, 유아교사의 직무 스트레스와 직무 만족은 부적 상관을 보이고 있었으며, 직무 스트레스의 하위 요인인 업무 과부하, 학부모와의 관계 그리고 원장의 지도력 및 행정적 지원 부족의 순으로 부적 관계를 가지고 있음을 알 수 있었다. 둘째, 유아교육기관 원장의 거래적 리더십과 변혁적 리더십 모두 직무 만족과의 관계에서 정(+)의 관계를 나타내고 있었다. 셋째, 직무스트레스가 높을 때에는 거래적 리더십이 약하게 발휘될 때의 직무 만족이, 직무스트레스가 낮은 경우에는 거래적 리더십이 강하게 발휘될 때 직무만족이 높다는 것을 알 수 있었다. 또한, 변혁적 리더십의 경우 효과적으로 발휘될 때, 직무 스트레스가 낮은 경우보다 직무 스트레스가 높은 경우에 교사의 직무만족이 높아지며, 직무스트레스가 낮은 경우에는 변혁적 리더십이 약하게 발휘될 때 만족도가 높아지는 것으로 나타났다.
